With fewer candidates available, compensation is no longer the only lever. Candidates are looking for a Total Value Proposition that includes culture, professional development, and work-life sustainability. Modern school recruitment prioritizes a high-quality candidate experience. This includes clear timelines, immediate automated acknowledgments, and sharing benefits information early in the process rather than at the very end.
Pedagogical Autonomy: They want the freedom to design their own classes and the trust to follow their academic passions rather than a script.
A Value-Based North Star: They are looking for a workplace where the mission (Quaker values) actually dictates the daily culture and decision-making.
Institutional Health: In a shrinking market, they prioritize stability. They want to see an organized hiring process and a clear onboarding plan that makes them feel supported from day one.
Before Searchality, our process was entirely decentralized. Here is how that looked for our stakeholders and me:
Our tech team monitored a "jobs" inbox and dispersed emails, while the communications team manually added postings to the website.
Each committee operated in a silo, inventing its own process. Applications were stored in various Google Folders, leading to inconsistent record-keeping.
Because the process was so fragmented, I was often out of the loop. I didn't always know when new positions were posted, and I lacked direct access to candidate files. This made it nearly impossible to ensure our standards were being applied consistently.
Every application required an individual, manual email response.
To be honest, I had reached a breaking point with other HR software. Before Searchality, I had tried other platforms, but they were incredibly difficult to use. The setup process felt like it took forever, and the learning curve for our hiring managers and committees just wasn't worth the investment. I found myself spending more time training people how to click buttons than actually talking about candidates.
I needed a solution that respected our committees' time. Searchality was a breath of fresh air because it was so easy to use right out of the box. Beyond the tech, the team was incredibly responsive to our specific needs as an independent school. It allowed us to stop fighting with software and start focusing on people.
I am now a strategic partner in every search from day one. We also have the ability to share the applicant pool quickly with other hiring managers as new openings come up.
If another school wanted to replicate what we’ve achieved at Moses Brown, my biggest piece of advice is: Don’t just digitize your old, broken process—transform it.
The first 30 days are about setting a new standard for how you value your team's time and your candidates' experience.
Create a job description template for hiring managers. This makes it easy to post the position.
Eliminate the Jobs inbox immediately. All application materials are now in Searchality.
Train your Division Heads and Committee Clerks first. Because the learning curve is so low compared to other software, this should only take one short meeting.
